知识型员工心理契约、组织承诺与工作满意感

【摘要】 目的探讨知识型员工心理契约、组织承诺与工作满意感的关系。方法采用心理契约量表、组织承诺量表和工作满意感量表,对420名知识型员工进行调查。结果心理契约与工作满意感的相关系数r=0.456(P<0.01),心理契约与组织承诺的相关系数r=0.599(P<0.01),组织承诺与工作满意感的相关系数r=0.489(P<0.01),表明知识型员工心理契约、组织承诺与工作满意感存在显著正相关;结构方程模型对比发现,在加入了组织承诺这一变量后,心理契约对工作满意度的影响由0.58调整为0.28,组织承诺在心理契约与工作满意感的关系中起中介作用。结论心理契约通过组织承诺对工作满意度产生影响。

【Abstract】 Objective To investigate the relationship among psychological contract,organizational commitment and job satisfaction of knowledgeable employees.Methods A total of 420 knowledgeable employees were surveyed with Psychological Contract Questionnaire,Organizational Commitment Questionnaire and Job Satisfaction Questionnaire.Results The correlation coefficient between psychological contract and job satisfaction was 0.456(P<0.01),the correlation coefficient between the psychological contract and organizational commitment was 0.599(P<0.01),and the correlation coefficient between organizational commitment and job satisfaction was 0.489(P<0.01),which showed there were significant relationships between these three variables.Further structural equation analysis proved that: After joining the variables of organizational commitment,the influence of psychological contract on job satisfaction changed from 0.58 to 0.28.The organizational commitment played mediational role between psychological contract and job satisfaction.Conclusion Organizational commitment is a powerful factor affecting the relationship between psychological contract and job satisfaction.
