知识管理绩效与组织文化相关性研究

【摘要】 知识管理作为一种新的管理模式近年来已经在世界范围内的各类组织中普遍应用,其对组织核心竞争力的贡献已经被企业、政府和学术科研机构等所证实,因而知识管理越来越受到组织的广泛重视。然而,由于忽视组织文化对于组织知识管理的深刻影响,许多知识管理没有能够实现组织预期的管理目标。针对这一问题,本文运用了理论演绎与归纳、描述性统计分析、因子分析和回归分析等定性研究与定量研究的方法,对知识管理中组织文化研究涉及的相关概念和理论,知识管理与组织文化的关系,知识管理与组织文化相关性评价,面向知识管理的组织文化建设策略等问题展开理论探索和研究,并对知识管理与组织文化相关性问题进行了实证研究,试图探索出通过组织文化的调适和创新提高组织知识管理绩效的有效途径。论文的研究内容有以下几个主要部分:一是知识管理与组织文化概述。此部分回顾总结了国内外知识管理与组织文化的相关研究,重点阐述本文研究所要涉及的相关概念及理论,如组织知识、组织智力资本、知识管理、知识管理的派别、组织文化、组织文化评估等,为接下来的研究进行概念范畴的界定。二是知识管理与组织文化关系框架。此部分以理论演绎的形式阐述了知识管理与组织文化的关系,构建了知识管理与组织文化关系的概念模型,从组织文化对知识管理的作用、知识管理对组织文化的影响以及两者之间的相互关系三个方面,阐明了组织文化对知识管理有着很强的制约作用,知识管理反过来严重影响组织文化的内涵和发展。三是组织文化影响和知识管理绩效研究。此部分详细分析了组织文化对知识管理的影响因素,并根据各个因素影响的强弱表现将知识管理的组织文化进行分类,从组织凝聚力、组织力、驱动力和员工活力四个方面构建了面向知识管理的组织文化评价指标体系;对组织知识管理绩效进行研究,从组织知识管理活动、知识结构、财务指标和知识型文化环境四个维度构建了知识管理绩效评价指标体系,为下一步研究两者关系奠定了基础。四是知识管理与组织文化相关性评价和实证研究。此部分构建了知识管理与组织文化相关性评价的研究模型,设计了知识管理与组织文化相关性研究的调查问卷;设计了网上调查平台进行在线调查,运用回归分析法对收集的调查数据进行分析,实际得出了知识管理类型、知识管理绩效与组织文化类型存在很强的相关性系列结论。五是面向知识管理的组织文化建设策略研究。此部分确立了面向知识管理的组织文化建设原则,论述了面向知识管理的组织文化建设模式,设计了面向知识管理的组织文化建设步骤,并结合TX公司实际进行了案例分析,说明了方法的可行性。
【Abstract】 As a new management model, Knowledge Management (KM) has been world widely applied in recent years and its influence on organizational core competitive power has been proved in various organizations, such as corporations, governments or scientific research institutions. Therefore, organizations pay more and more attention on KM. However, due to the ignorance of the deep influence of organizational culture on organizational KM, many KM programs didn’t achieve the anticipated management target of an organization. In order to solve this problem, by using qualitative and quantitative research methods, such as deduction and induction, descriptive statistical analysis, factor analysis and regression analysis, the paper conducts theoretical exploration and research on the following aspects: the concerned concepts and theories of the organizational culture in KM, the mechanism of the organizational culture in KM, the influence of the organizational culture in KM, the innovation of the organizational culture in KM. The paper tries to find effective ways to improve organizational performance through the adaptation and innovation of organizational culture. The main contents are as follows:1. The basic concepts and theories involved in the study of organizational culture in KM. The paper reviews the present research of the organizational culture in knowledge management both home and abroad. It explains the basic concepts of organizational knowledge, organizational intellectual capital, knowledge management and organizational culture. It also outlined knowledge Management factions, type and model, the content and characteristics of organizational culture in knowledge management, the assessment methods of organizational culture.2. The study of the relationships between KM and the organizational culture. The paper builds a conceptual model of organizational knowledge management, describes the environment of the organizational culture in KM, and discusses the interaction between organizational culture and knowledge management. The project of KM is retricted by organizational culture as well as it influences the content and development of organizational culture.3. The study of the influence of the organizational culture in KM and KM performance. The paper builds the evaluation system of organizational culture in KM including organizational cohesion, constructive faculty, ambitious drive and employee’s vitality based on analysing the factors and the types of the organizational culture in KM. The paper builds the evaluation system of organizational KM performance including KM activities, knowledge structure, economic indicators and environmental culture of knowledge type.4. The research survey on the relationships between KM and organizational culture. The paper constructs theoretical assumptions and research model of organizational culture impact in KM and designs the questionnaire of organizational culture impact in knowledge management by using a scientific, systematic, objective, comparable and optimization principles. The paper also designs special software for online surveys. By using regression analysis to analyze the collected survey data, it gets the following conclusions: there is a positive correlation between the performance of emphasizing personalization knowledge management and the openness of organizational culture, there is a positive correlation between the performance of emphasizing codification knowledge management and the cohesion of organizational culture.5. The strategic study of the organizational culture construction in KM. The paper establishes the principle of organizational culture construction for KM, discusses the modes of organizational culture construction for KM, designs the steps of organizational culture construction for KM. It also verifies patterns and steps of organizational culture building for KM by actual case studies of TX Company.
